PhonePe offer 34L fixed + 6L joining bonus + 25L stocks for 4 years
Greenlight offer 38L fixed + 4L performance bonus each year + 2L retirals (PF + gratuity) + 30L stocks for 4 years
I am genuinely stumped as to which to join. Greenlight is offering a much higher cash component - but PhonePe is...PhonePe. I have no way to find out about the work culture and learning at Greenlight since they've recently started operations in Bangalore (all folks seem to be from very nice companies on LinkedIn). I've heard people saying that WLB and coding standards are better at US based startups, plus it's a role in the founding team at Bangalore (they only have 5-6 engineers in the iOS team I will be joining).
Any help and advice is appreciated!

Always go for US based startups. Even if the culture is bad at the beginning the decision makers stay at US and they don't (generally) get offended with the term WLB. In my experience (5 years), I have never found an Indian manager who is just driven by work and the tech of it. Most of them are opportunity seekers and hence hardly have opinions, which then leads to bad WLB.

Although I have no thoughts on which company you should join. However, If you choose Greenlight, ensure your employment agreement contains a clause which will pay you the Gratuity portion if you leave before 5 years since it is included in CTC and not paid to you yearly until 5 years are completed.
I’ve seen corporates include gratuity in CTC to make employees stay. However, for startup’s - employees may have leverage to discuss this.

Isnt the entire point of gratuity that youd get it after 5 years? How would one go around negotiating something like that

I'd say go for phonepe. Greenlight will be a back office role. They are building for US.

Curious to know, how to ask for counter offer?
Is we have to show offer letter of company B to A or just quote the comp of B to A on mail?
Or there is some other way around

You can just quote, the HR will usually ask for the offer letter of the other company, and you show it to them and they can decide to counter or not

Phonepe - If you want to work on a product which you use daily. And as the team size is more getting visibility will be a bit difficult.
Greenlight - If cash is very important to you and visibility will be easier here as they are starting now.
Layoffs risk is there in both startups, I guess greenlight has more as india is not their main operational center they will first layoff india before US.

Get more offers and ask phonepe for the counter.

Phonepe is unwilling to budge on offer. I tried negotiating with Greenlight’s offer but they just increased JB from 3 to 6
